哈罗海口校长Kelly Wailes专访:立足传统,面向国际,为“有价值的一生”奠定基石

为进一步了解国际学校人才培养模式,深度挖掘国际学校办学特色,由教育部主管的中国教育国际交流协会中学分会与京领创新人才课题组联合多位哈佛、剑桥、牛津、北大、清华的专家学者共同发起,北京大学教育学院高中教育大数据实验室提供学术支持的“国际学校百校调研”于2020年7月正式启动。


“校长领导力”是此次调研的重点环节,国际学校校长作为掌舵人不仅需要具备一系列超越普通教师能力的素质,还需要具备强有力的领导力、品牌意识、创新意识以及优质教育教学人才的鉴别与吸引能力。“校长领导力”是学校办学成功的关键所在,本次百校调研团队专门对哈罗海口的校长Kelly M Wailes女士进行了专访。

英国哈罗公学,被誉为是世界上最负盛名的私立学府之一。1572年,哈罗公学在伊丽莎白一世女王的特许下成立于英国伦敦,在此后四个多世纪的悠久时光中,魅力不减,以其卓著品德、严谨治学而享誉全球。

哈罗海口校长 Kelly M Wailes


哈罗海口创校校长 Kelly M Wailes女士深耕教育领域逾20年,拥有领导力与管理学硕士学位。她曾于欧美及亚洲多国任教和执掌教育管理工作,并为早期教育和小学教育专家。在投身教育领域之前,Kelly M Wailes女士曾攻读戏剧专业,并在辅导儿童戏剧表演的过程中,发掘了对幼儿教育的衷心热爱,自此开启了逾20年的教育生涯。


// 京领:您怎样理解哈罗海口的使命和愿景呢?


哈罗海口校长Kelly:我们学校的总体使命,即为未来世界培养具有领导力的人才。其实对于使命的理解,我认为就是要确保我们始终专注于通过卓越的教育使孩子们得到成长,让孩子们能够选择合适的课程,保持强健的体魄,从而实现全面发展,即全人发展。所以不仅仅是学术知识,课外活动、个性发展还有品格发展,这些都是构成全面发展的重要部分。而实现全面发展的下一步,则是实现个人领导力的形成与健全。这就是我对于使命的理解。


但我们如何使其成为现实呢?我们的目标是帮助孩子们取得成功,我们始终在为之努力,这里说的成功不仅仅是在小学或者高中阶段的成功,而是到大学,乃至是他们成年后的职业生涯中的成功。因此,为了保证他们在学校取得成功,首先他们需要学习适合他们的课程,掌握实用技能,然后顺利进入大学。当然孩子们的个性和品格也会在学校得到发展,这也会帮助他们在以后的生活中取得成功。


在哈罗网站上有一句话是关于“有价值的一生”的,从这个意义上说,它所体现的是学业课程之外的东西。我们生活的目标,我们努力的方向,这些都是我们培养学生领导力的使命。同时,在哈罗海口,这也是对学校课程和学术项目的延伸与发展。



Kelly, Head Mistress of Harrow Haikou: The group has an overall mission, which is the Education of Excellence for Life and Leadership. The understanding of the mission is really to make sure that we're focusing on developing children through the education of excellence, to make sure that the students can get the suitable academic subjects, the strong body, and the holistic development. So, not only academic subjects, but also the extra-curricular activities, the personal development and the character development, they all contributes to student’s holistic development. And then lead into the next part of the mission, which is the leadership for life. That's the understanding of mission in my opinion.


And how do we work to make it come true? What we're trying to do is to help children to be successful throughout their life, outside of just primary or upper school, but in university and even then in their careers as adults. So to make sure their success at school, they will learn the right content, get the practical skills, and get into the university, also they will have the character development and personal development to be successful in life.


There's a really good phrase on the Harrow website called “A life well lived.” It talks about being beyond the curriculum in that sense. What is our purpose in life? What are we trying to do? Which are the mission for the leadership in life? It’s the extension to the extracurricular and academic programs that we have in Harrow School.


// 京领:自从建校以来,您认为哈罗海口最大的变化是什么呢?


哈罗海口校长Kelly:我认为建校以来最大的变化是学校规模的发展。今年是我们建校的第二年,现在我们已经有500多名学生,而且我们这个团体还在不断成长。当你走在学校的走廊,当你看到学校里的孩子们、教职工或者是学生家长时,这种变化则更显著。学生人数在一年之内翻了一番,这是肉眼可见最大的变化。



Kelly, Head Mistress of Harrow Haikou: I think the most important change appearing after the establishment of the school is the growth of the school. We're in the second year, and now we have more than 500 students. So we're really building a big community now. And I think that biggest change can be noticed when you walk in the corridors, when you greet people, children, staff and parents. The number doubled in size in a year. So I think that's where you can see the biggest impact.


// 京领:和其他国际学校相比,您认为哈罗海口最具有竞争力的地方在哪里?


哈罗海口校长Kelly:我们学校最具竞争力的部分实际上也可以是我们最与众不同的地方。我认为与其他学校相比,我们与众不同就是因为我们是Harrow。我们有着优良的传统,有着450年悠久的历史。其实我昨天晚上撰写了一封社区信,在信中我谈到了哈罗的制服。在我们的校区存放着哈罗校史,有一章专门介绍了哈罗的制服,还有关于草帽来源的具体介绍。所以,我认为哈罗从前的历史和传统构成了今天的我们。但是我想让我们具有市场竞争力而且与众不同的应该是我们非常清楚地明白我们追求的是什么,我们为何而努力。


我在很多不同的学校工作过,之所以选择留在哈罗,是因为哈罗的教育理念打动了我。全人教育,全面发展,让孩子们在学业上取得成功,进入自己心仪的大学,我认为这非常重要。这其实就是我说的第一个问题,个性、品格的发展,领导力的发展。以我过往在其他学校工作的经验来看,哈罗确实可以做到全人发展,说到做到,这就是我们与众不同的地方。



Kelly, Head Mistress of Harrow Haikou: The most competitive part of our school can be understood as what makes us different. In my opinion, what makes us different is that we are Harrow School. We do come with history in tradition of 450 years. In fact, I was just writing a community letter last night, and I was talking about uniform. I did some research about Harrow School book here on campus. It's the uniform section, and there is a whole blurb about where the hat came from. So the history and tradition, it's the underlying part of who we are. But what makes us different in the competitive market, I think, is that we understand what we are striving for. I’ve worked in a lot of different schools and I think the reason that I have stayed with Harrow group is the mission of the holistic development of students, wanting them to be successful in academics, wanting them to go to the right university, hugely important. And remember the very first question that I said, about the personal development, the character development, and the leadership development. And I think from my experience in different schools that I worked at, we do the holistic development really well at Harrow School. We don't just say it. We do it. That's the difference. 



// 京领:您认为哈罗海口学校课程最大的特色是什么呢?


哈罗海口校长Kelly:对于哈罗海口的孩子们来说,课程最大的特色是语言。我们学校以双语学生为主,所以他们可以流利地使用中文和英语。这一特色的优势将会随着学校的发展和课程的深入逐渐显现出来。当他们走出学校,他们在收获了知识和技能、发展了个性和品格的同时,还掌握了不同的语言。所以当他们走出学校,同他人相比他们有着非常大的优势。如果一个学生或者成人,能熟练掌握中文和英语以及语言背后相关的文化,那么他的机会就会更多。



Kelly, Head Mistress of Harrow Haikou: I think the greatest feature of our school curriculum for students in Haikou is language. There are many bilingual students in our school, so they can speak both English and Mandarin Chinese fluently. It takes time, it doesn't happen overnight. But I think that is the biggest value for our students. When they come out of the school, they are truly bilingual, having learned all the different subjects and all the skills that they need to learn, all the leadership development and personal development. When they come out of the school, they will be hugely successful in their life. If a student or an adult can speak both mandarin and English, their opportunity is vast.


// 京领:在当前国际教育的行业中,作为校长通常会面临着什么样的问题呢?最需要获得什么样的帮助呢?


哈罗海口校长Kelly:这的确是个好问题,因为在不同的环境中可能面对的问题和挑战是不一样的。当下而言,最大的挑战就是人才招聘。这又不得不提起新冠疫情带来的影响,教学、招聘频频受阻,不过这也意味着我们整个团队更需要团结一心,共渡难关。


在英国我们有专门的招聘团队,而且我们不仅仅只为某一个校区招聘员工,我们也会在面试到优秀教师时将他们推荐给其他校区。比如说,有一次我面试了一位非常优秀的候选人,但海口校区暂时无法提供她所期待的职位,所以我就把她推荐到了其他校区。


Kelly, Head Mistress of Harrow Haikou: That's actually quite a good question, because the problems change with different circumstances. But in this point of time, I think the biggest challenge for headmasters, mistresses, or principals is recruitment. Again, it goes back to the challenges that we faced with COVID-19 across the world, which causes the retention of teaching, the finding of good teachers, and recruitment of good teachers. And that means the support that we need most is working together as a group.


We have staff who work with recruitment agencies in the UK. And we may not be looking for staff just for our school. We may just be interviewing good teachers and then recommending them to other schools. For example, I had an interview with a candidate, who wasn't quite suitable for Haikou and our context, so I introduced her to our sister school.


// 京领:在您成为哈罗海口的校长之后,您遇到的最大的困难是什么呢?您又是如何带领团队攻克难关的呢?


哈罗海口校长Kelly:作为一个新校长,上任以来的确遇到了不少的困难,因为对于我来说一切都是新的,一切都是陌生的。所以我要做的第一件事就是克服恐惧排解焦虑,并且学会鼓励自己,同时也需要别人的支持。有的时候我也会依赖我的团队,需要他们的支持,共同完成一些决策。一所学校的成功,取决于校长的领导。校长需要参与到团队的讨论、会议以及计划制定中,协调整个团队在进程受阻的时候找到解决办法。有时候我也会咨询我的同事,关于教育的一些政策法规,希望能给我提出一些意见和建议。因此我和我的整个团队在哈罗海口,为了我们一致的心愿在共同努力着。作为校长,关键就是要有远见善于变通富有适应力


Kelly, Head Mistress of Harrow Haikou: As a new head, there's been many challenges because everything is new to me. So I think the first thing is overcoming my own fear and anxiety and finding the courage to persuade myself that I can do it, but I might need support. Sometimes I will rely on my team, I need them to support me and we together get the things done. School can be successful, which depends on how I lead the team and involve in discussions, dialogues and strategic planning with the team, helping them to get things done when things get stuck. I will consult with my boss about the directives of education at the group, and hope he will give me some advice and suggestions. I can then work in Haikou with the whole team focusing on what we need to do. And I think the key thing is that we need to be forward-looking, we need to be solution-focused and we need to be resilient.


// 京领:您认为学校应该如何培养创新性人才?


哈罗海口校长Kelly:我们策划了能够贯穿于学校课程安排的各种创新性项目。一个典型的例子就是STEAM课程的设计,这个课程包含了科学、工程、艺术和数学等学科的内容,是不同学科的融汇和结合。那么在这个融合的过程中,学生会锻炼自己的批判性思维。他们必须进行独立构思和想法实施,并且分析成功与失败的原因,然后再重新进行构思,以保证他们最终能得到正确的结果。


去年,我们的学生举办了一个简单的活动,虽然听起来很简单,但是做起来也是要下功夫的。他们要建造一个流水的水渠,难点在于这个水渠不能漏水,而且水流必须是匀速的。这就需要学生在设计的过程中保持耐心,保证安全。而且还要和其他人进行合作,这样才能确保自己的思路是对的,所用的材料和使用方法是正确的,所以这其实就是批判性思维的体现。他们需要独立思考并且实现自己的设计,需要和老师同学们共同合作,需要动手创造。而且,假如在创造之后意识到自己的设计或是实施有误,他们还要进行改正才能取得最终的成功。



Kelly, Head Mistress of Harrow Haikou: What we do is to develop various programs that run alongside the curriculum. One good example of that is the design of technology, woodworking, and also the STEAM, during which Science, Engineering, Art and Maths will be involved. It's a combination of these various subjects. So the children have to do lots of critical thinking in these subjects. They have to design things, they have to execute it, and they have to analyze how it works or doesn't work, and then redesign in a way to make sure that they can get to the end result.


Last year, the children did a simple activity, but it did take a lot of effort on their part. They had to build a good channel-roman aqueduct through which water could flow. But the point was that the water had to flow without leaking, and the water had to flow at a speed. You had to be patient, and you had to be secure. You had to work with each other to make sure that you had the right materials and you were using materials correctly. So that was the critical thinking. They had to analyze how their design could work. Also they had to collaborate with their teachers and the other students. They had to create it. And then if they created it and realized that the design wasn't done right, they had to figure out how to fix the design so that it could be successful. 



// 京领:随着国际学校市场的发展,作为一所新生国际学校您认为应该如何擦亮自己的招牌呢?建校之后该如何发挥自身的优势、提升口碑呢?


哈罗海口校长Kelly:这个问题我认为可以从三方面来回答。如果我们要扩大自己的市场,我认为首先必须要让大家知道我们为什么而努力,向大家证明我们怎样履行我们的承诺。对于哈罗海口来说,我们是一所新的学校,所以我们不得不倚赖我们的品牌。因为建校时间尚短,还没有确切的升学数据,所以有些时候我们不得不参考哈罗其他姊妹学校的数据。除此之外,我们和已于英国建校多年的哈罗公学也会开展紧密的交流和合作,这也有助于我们海口校区的宣传与发展。所以第一点就是我们还是要倚赖哈罗本身的品牌影响力。



第二,我认为我们要尽可能地去展现自己。品牌营销,市场推广通常会花费不少的人力物力,目前来说微信是我们的主要宣传渠道。订阅我们的人可以通过微信公众号得到一手消息,学校最新的通知、新闻,老师和学生们的最新动态等等。人们还可以在微信公众号上了解到学校的真实情况,可以随时随地找到他们想要了解到的信息。在我们的微信公众号上,人们可以看到孩子们在游泳训练中的矫健身姿,温馨舒适的学生宿舍,利落整洁的仪容仪表。这是我们想要通过网络传达出去的信息,我们想要塑造的形象。


第三点则是学校里的员工。如果学校里的员工都各司其职,认真负责,那么学生们将会在学校中度过愉快的校园时光。家长们也会肯定学校所努力营造的愉快的学习生活氛围,那么他们就有可能会向身边人说起哈罗海口。一传十,十传百,越来越多的人会了解到我们的优点,我们认真负责的老师,轻松愉快的学习氛围,孩子们快乐健康成长的环境,我们会用我们脚踏实地的行动提升我们的口碑。这三点是我认为打响我们品牌的主要三方面。


Kelly, Head Mistress of Harrow Haikou: So I think this can be broken down to three sections. In order to market yourself, you have to prove the first instance that you say who you are and what you do. For us, we have to rely on the brand in general, because we are still a very new school. So we have to use our sister schools as reference because we don't have any university entries data yet. We also look at the fact that we come from a sister school who's been established for many years here in UK and that we work closely with those schools in general. So that's the first thing relying on the brand itself.


The second thing I think would be really showing our school. Marketing spends a lot of time creating popularity and WeChat posts may be an important way. They've gone to events, they've gone to the teachers, they've gone to the students, so that the subscribers can see what’s happening. People will find the evidence with actual visuals about what they need and what they want to find on our WeChat posts. If you were to go onto our WeChat channel, you would see children doing elite swimming trials, you would see children in boarding house and you would see children wearing a uniform. So we also try to market our school in that way.


I think the third one is the staff. If you have good staff and the children will be happy in school. And if students are settled in school with pleasure and their parents see their child happy in school, they may start telling their friends. And others will know our school from the fact that our teachers are doing well what they need to do inside and outside of the classroom so that the brand of our school starts to come out in that way. I think those are the three things I would say.



// 京领:您认为未来什么样的国际学校最受家长欢迎?


哈罗海口校长Kelly: 根据我在中国工作7年以来的观察,我认为中国家长找寻的是一所既能够让孩子学习到中国的文化、传统、语言,又能让孩子拓展国际视野的国际学校


我认为家长想让孩子记住自己来自于哪里,生于什么样的家庭,与此同时还要有国际头脑,有能力去到另一个国家工作和生活,但是最后也要回到自己的祖国,因为孩子们记得自己的根在哪里。这其实是我们现在正在实施的理念,“根与梦”



对于中国孩子的教育方法我其实思考了很久,因为要让他们牢记自己的身份、国籍、血统,这件事是非常重要的,但是同时他们不能固步自封,他们也有能力、有勇气去探索这个世界。就像我刚刚提到的,他们可以追寻自己的梦想,但是他们最终还是会回到自己生根发芽的地方。所以我认为这会是大多数中国家庭在选择国际学校时的期许,这也是中国国际教育未来的发展方向,即中国传统与国际思潮的碰撞与融合。


Kelly, Head Mistress of Harrow Haikou: It’s just my opinion, but I think from the trend that I've noticed in my 7 years experiences in China, I think parents are looking for a school that still can provide Chinese education, culture, heritage, and language, but also has elements of the international influence.


I think parents want their children to understand the context that they are living in and the context of their family is from, but at the same time to be globally minded enough, to be able to go off to another country and have a career successfully, and will come back because they remember the context that they came from. We have a phrase that we use here called “roots and wings”.


I spent a long time thinking about that for Chinese children because it is so important that they understand who they are, where they come from and what their heritage is, but they can also use those roots to explore the world. And as we say, fly off with their wings and do things, but knowing that they can always come back and they will know exactly where they came from. So I think for my expectations, these are really what Chinese families want. And I think that's the future of education here in China, which is to have that blended approach to understand the context, the language, the culture, the heritage but also having international minds.
